Best practices for the hiring process have changed dramatically. Failure to acknowledge the evolving job market and adapt to the demands of 21st century job seekers can lead to lost opportunities…and revenue.

Here are three early recruiting mistakes, which may stand between your business and the best and the brightest job applicants.

1. Lack of a Recruitment Strategy

Social media offers an abundance of ways to connect with prospective candidates, but lack of a well-delineated recruiting plan can lead to wasted time and resources. Even when time is of the essence, it pays to stop and establish a “big picture” plan in order to determine strategic recruiting goals as well as targeted tactics for achieving them.

Implementing a recruitment plan is crucial to landing top talent – following are tips to create a recruitment strategy:

  • Understand the position, including everything from key criteria to core competencies to cultural fit. While general posts in non-specific outlets may yield some results, they will also produce a multitude of dead ends. The more specific the job description and recruiter’s understanding of the most desirable candidates, the more refined the results will be
  • Align recruitment goals with corporate goals and initiatives
  • Establish a recruitment process including high-level stages, handovers, descriptions and key deliverables for each process
  • Identify the best channels for recruitment such as employee referrals, available lists/sourcing partners, and most effective social media outlets for sourcing candidates based on actual data
  • Establish ‘Best Practice Resources’ and share with the team

2. Not Selling the Brand

Today’s job seekers, particularly the up and coming generation of millennials, aren’t just looking for any odd job; they’re looking for a shared vision. And in this rapidly moving digital age, job seekers will move on if your brand doesn’t hold their attention.

It’s critical for recruiters to catch — and maintain — a potential applicant’s interest by communicating an attractive, informative, and enticing message. Give candidates a reason to want to connect with your brand and strive to be part of it.

With mindful execution, social media becomes a recruitment and marketing tool for both active and passive candidate recruiting. Here are some tips to help sell your corporate brand to candidates:

  • Leverage existing proof points – share industry awards, videos of current employees, brand and culture messages on the site, and customer success stories describing how your organization has helped them. Have these ready to drop into an email, InMail post or present during a face-to-face meeting
  • Share personal stories that convey your corporate culture and insights about what it’s like to work for your company. These stories can be something that happened to you at work, sharing a story about a colleague who went above and beyond for you, etc. – ensuring your stories accurately reflects your culture and brand
  • Go beyond the requisition, which are often bland. Would you want to work for a company if all you saw was the requisition? Paint a picture of what it would be like working in that role – what the day looks like, what the projects are, and who you’re working with

3. Failure to Focus on the Relationship

Just because a job applicant isn’t the right fit for a particular job doesn’t mean there’s no long-term potential. The best recruiters know that relationship building is an essential part of the hiring process.

For example, failure to return phone calls or provide feedback to candidates during the application process is not only inconsiderate, but can have exponential effects, particularly if that candidate shares a negative experience via social media.

By creating and nurturing social connections, recruiters ensure that candidates are primed and ready should the right opportunity eventually arise. Talent management solutions offer invaluable help in tracking potential employees across an organization and throughout the comprehensive cycle.

So what can recruiters do to build long-term relationships with candidates who may not be a current fit?

  • Be honest. Let candidates know why they didn’t move on in the process, and why the role wasn’t a fit – and let them know promptly
  • Offer advice to the candidate. If you see mistakes or details that raise flags on their LinkedIn profile, let them know. Point them to additional sources for appropriate roles. Helping others comes back to you in spades, just like in most other areas of life
  • Keep in touch. Send an email periodically asking if they have a new role, are still looking, etc. and make note of the answers. If personal emails aren’t a possibility, send a useful article once a quarter as a way to reach out and continue to foster the relationship

It’s a brave new world when it comes to hiring practices, but unprecedented results are within reach for those who stick to winning strategies and avoid these potentially costly mistakes.

Beyond Bitcoin: The Future of Blockchain Technology

Bitcoins were introduced in 2009 to great fanfare. Although there had been predecessors, Bitcoins were framed as the first form of cyber currency.

Shortly after Bitcoins were introduced, I labeled them a Soft Trend—one whose future was looking good, but not a future certainty. I also labeled cyber currency a Hard Trend that would continue to grow, predicting that there would be many more cyber currencies.

Since then, I’ve seen no need to change either designation, as there are now more than 100 different cyber currencies. At the same time, as Bitcoins struggled to gain widespread use, blockchain—the technology Bitcoin transactions are handled with—were growing.

Unlike bitcoins, blockchain development has shown no signs of slowing down and represents a Hard Trend that will continue to grow. The rapidly evolving technology of blockchain holds enormous promise for game-changing disruption across any number of industries and fields.

O’Reilly Media presciently noted in early 2015: “The blockchain is the new database—get ready to rewrite everything.”

Blockchain Explained—Security in Numbers

A blockchain is a system of decentralized transaction records. This means a transaction is created without any input from a controlling entity. A blockchain also employs cryptography to keep exchanges secure, incorporating a decentralized database, or “digital ledger,” of transactions that everyone on the network can see. This network is a chain of computers, needing exchange approval before it can be verified and recorded.

The Game-Changing Opportunity in Financial Transactions

Roughly $20 billion in gross domestic product is currently held in blockchain form, according to a study by the World Economic Forum’s Global Agenda Council. However, projections show blockchain use will increase significantly in the next decade as banks, insurers and technology firms embrace the technology to boost transaction speed and security, and trim expenses. This is already taking place, for example, with Swiss banking giant UBS and banks such as HSBC, Santander, and BBVA, which launched corporate venture funds to make equity investments in financial technology companies.

More Than Just Money

The future of blockchain is exciting. Outside of its use solely in financial transaction applications, it can transform several other industries. Other examples include:

  •      Data Storage—Current storage services using cloud technology are centralized around a single provider. A blockchain lets users store data and information via a decentralized platform, improving security and lessening reliance on any one provider.

 

  •      Voting—A blockchain voting network is inherently more reliable than paper or electronic ballots since changing one vote would require changing multiple votes simultaneously. A blockchain voting network has already been used—Denmark’s Liberal Alliance employed a blockchain for internal voting back in 2014.
  •      Military Use—The U.S. Department of Defense and NATO are actively investigating the use of blockchain. Among other applications, they’re interested in messaging platforms capable of transferring information by way of a secure decentralized protocol.
  •      The War on Terrorism—In May 2015, the Isle of Man implemented the first government-run blockchain project, leveraging it to create a registry of digital-currency companies operating on the island. The system also counters money laundering, helping prevent terrorist financing since the flow of money can be traced specifically to the source of the transaction.
  •      “Smart” Contracts—The idea behind a smart contract is that it self-manages the fulfillment of the agreement and is verified programmatically via the blockchain instead of a third party. Two or more parties agree on terms, program those terms into the blockchain, and allow for payments and other transactions once those terms are fulfilled and validated by the blockchain.
  •      Regulation—Because a blockchain cannot be changed without a majority of participants agreeing to do so, the underlying technology might be used in place of a variety of regulations, such as those mandated by Know Your Customer (KYC).
  •      Identity Management—Labeled the first comprehensive blockchain-based identity service, Onename allows users to create tamper-proof digital identities for themselves called Passcards that replace conventional usernames and passwords.
  •      The Music Industry—In October 2015, Ujo Music unveiled a working example of how blockchain-based technology would allow consumers to purchase registered works directly. We can also pre-solve the problem of legalities, where artists publish policies on how their music may be used to avoid legal action against misuse.

More Reasons for Excitement

Blockchain use is largely restricted to private forms of transactions, but when looked at in an anticipatory way of thinking, blockchain could be used for anything that requires proof of identification, the exchange of goods or verification of contract terms.

One executive involved in the development of blockchain summarized its potential in a framework we can all appreciate: “‘Check it on the blockchain’ will be the phrase of the twenty-first century. It will be as commonplace as people saying ‘Google that.’”

When it comes to blockchain, get ready to rewrite everything.

The Industry 4.0 Advantage

This visceral image of “industry” being gritty and exclusively blue-collar is true to some degree, but when “4.0” is added to it, it takes on a whole new meaning, and blue-collar workers end up believing the narrative that robots and artificial intelligence (A.I.) will delete their jobs.

Though common, this fear is unwarranted. Despite the now-proven Hard Trend that A.I., advanced automation and robotics, 3D printing, and other industrial Internet of Things (IoT) advancements often replace mundane tasks in manufacturing, Industry 4.0 transformations allow us to work alongside machines in new, highly productive ways.

Industry 1.0 to 4.0

Manufacturing in every industry has evolved as four distinct industrial revolutions since the 1800s. The first industrial revolution took place between the late 1700s and early 1800s. Manufacturing evolved to optimized labor performed by the use of water- and steam-powered engines with human beings working alongside them.

The second industrial revolution began in the early part of the 20th century, introducing steel and use of electricity in factories. These developments enabled manufacturers to mobilize factory machinery and allowed for capitalizing on manpower in mass production concepts like the assembly line.

A third industrial revolution began in the late 1950s, which brought with it automation technology, computers, and robotics, increasing efficiency and repositioning the human workforce. Near the end of this period, manufacturers began experiencing a shift from legacy technology to an increase in attention to digital technology and automation software.

The current industrial revolution is Industry 4.0, which increases interconnectivity and networked intelligence through the Internet of Things (IoT) and other cyber-physical systems. Industry 4.0 is far more interlinked than revolutions before, allowing for improved company communication and collaboration.

The general definition of Industry 4.0 is the rise of digital industrial technology. To better understand, let’s take a look at nine building blocks of Industry 4.0.

Big Data and Analytics

Industry 4.0 allows for streamlining, collecting and comprehending data from many different sources, including networked sensors, production equipment, and customer-management systems, improving real-time decision making.

Autonomous Robots

The ability for robots to interact with one another while accomplishing rhetorical tasks increases productivity and opens new job opportunities for employees willing to learn new things. These future autonomous robots will cost less while having greater range of capabilities.

Advanced Simulation

Advanced simulations will be used more extensively in plant operations to leverage real-time data, mirroring the physical world in a virtual model. This includes machines, products, and humans and allows operators to test and optimize the machine settings in the virtual world first, accelerating a predict-and-prevent operational strategy for downtime issues.

Horizontal and Vertical System Integration

Universal data-integration networks in Industry 4.0 increase connectivity among departments, suppliers, and partners. This resolves lack of communication or miscommunication within a project crossing departmental boundaries.

Industrial Internet of Things (IIoT)

Decentralizing analytics and decision making while enabling real-time feedback is key in today’s age. IIoT means connected sensors, machines communicating with each other, and more devices having embedded computing enabling Edge Computing, where networked sensors get new data instantly and automated decisions happen faster.

Agile and Anticipatory Cybersecurity

Secure means of communication and identity management is quite important to cybersecurity in Industry 4.0, as increased interconnectivity brings the risk of security issues. Manufacturing companies must pre-solve problems in cybersecurity and implement anticipatory systems by adding a predict-and-prevent layer to A.I.

Advanced Hybrid Cloud and Virtualization

As data increases, local storage will not suffice, which brings us to Cloud Services and Virtualization. Elements of high-speed data analytics coupled with A.I. and machine learning enable real-time knowledge sharing. Advanced Cloud Services also enable anticipatory predict-and-prevent strategies.

Additive Manufacturing (3D Printing)

Advanced additive-manufacturing methods will be integrated into mass production systems, providing a new level of speed and customization along with the ability to solve complex manufacturing problems while also functioning as a standalone system for custom manufacturing.

Augmented Reality

According to my Hard Trend Methodology, this relatively new technology will gain more traction as augmented reality (A.R.) apps for business and industry are developed. For example, in Industry 4.0, AR can help quickly find parts in a warehouse by looking around from one location.

The adaptation of any of the new technologies in Industry 4.0 will face an uphill battle, as blue-collar manufacturing industries are not often open-minded about embracing new technology often seen as a job eliminator. Embracing the ever-changing spectrum of Industry 4.0 technologies allows acceleration of innovation, pre-solving seemingly impossible problems, and developing and implementing digital manufacturing solutions.

Time is increasing in value

Time is becoming more important to people because we have an aging demographic of Baby Boomers in the United States. Time gets more valuable as you get older because you have less of it. The world is more complex, with much more for people to do with their time. With so much going on, everyone is increasingly strapped for time. As a salesperson, make your customers feel that talking to you is actually saving them time. The list of time wasters is virtually endless, and these hurt your sales and profits. Prove that you’re a time saver and people will choose you over the competition.

We’ve Shifted From the Information Age to the Communication Age

Many salespeople rely on static marketing tools like company websites, flyers, and sales letters. These methods are a one-way interface. The better way is to have your sales messages be dynamic. For example, you could have a contest that encourages people to go to your site and enter. Instead of just telling people to buy your snack product, you can encourage customers to go online and vote for the next new flavor, getting them involved. The key is to generate communication, engagement, and involvement through your sales and marketing efforts. Don’t just hand out information; you want to listen, speak, and create dialogue to capture your prospects’ interest.

Solutions To Present Problems Are Becoming Obsolete Faster

Almost every salesperson has been told to be proactive by taking positive action. Unfortunately, you must wait and see to know if a certain action is positive. Instead, be pre-active to future known events. You need to look at your customer segment and identify what types of events you are certain they will experience, and focus your actions on what will be happening rather than on what is happening. Being pre-active also means that you change the way people think. When you put out a new product, it takes a while to catch on because you’re not actively changing the way people think about how the product can be used. Constantly educate your customers on the value you and your products or services offer.

The Value You Bring Today is Forgotten Faster

Sell the future benefit of what you do. Most salespeople sell the current benefits to customers who already know what they are. Your goal as a salesperson should be to establish a long-term, problem-solving relationship with customers, not a short-term transaction. Your most profitable customer is a repeat customer, so help them realize the long-term benefit of your partnership. Show them how the products and services you offer will evolve with their needs by selling the evolution of your products and services. Sit down with your fellow salespeople to create a list of future benefits that you have for your customers, and then get an idea of where the product and service developers are heading to think of future benefits preemptively.

Create a Dynamic Strategic Plan that Engages the Enterprise

Having a strategic plan is a vital aspect of any successful organization. Unfortunately, most organizations have strategic plans that are really financial plans in disguise.

Profits are only one element of a strategic plan. You need a plan that outlines what you’re going to do to differentiate yourself from your competitors and one that details your innovation strategies. Those key elements are often missing in a financially focused strategic plan.

Thorough strategic planning also looks at how you gain new competitive advantages and other broader concepts that accelerate growth beyond a financially focused plan. Therefore, your strategic planning needs to be a mix of financial planning, strategy-focused planning, long-range planning using research to determine future positions, and tactical planning to determine your execution strategies.

“Failing to plan is planning to fail.” That saying is true for companies today, which is why having a strategic plan is essential. It’s important to build change into the plan and have the ability to adapt it in real time.

Dynamic versus Static Planning

These days, a traditional static plan is less desirable and less effective than a dynamic plan. The difference is a static plan is a document that is published, shared with key employees, and then filed away. A dynamic plan goes beyond one-way informing and communicates the plan in a two-way, ongoing dialogue to everyone in the enterprise. It’s a living, breathing, and evolving entity engaging everyone. In short:

  • A dynamic strategic plan is a two-way dialogue that communicates with the company leaders and the employees.
  • A dynamic strategic plan reaches beyond the company walls and goes out to strategic partners.
  • A dynamic strategic plan is continually refined and improved by eliciting dialogue and input from others.

These three points are crucial; with a typical static strategic plan, people may not have time to read it or agree with it, so they may not take action. If they find major flaws in the plan, there is no means to provide risk-free feedback.

A dynamic strategic plan allows communication with people and encourages feedback. You’re not telling people the plan; you’re showing them the plan and asking for their help with identifying foreseeable challenges, solving problems before they occur.

Here are some hallmarks of a dynamic strategic plan:

  • Break it down. Long lists are rarely completed. It’s important to highlight and break down the plan into its basic elemental strategic imperatives so everyone identifies with them. If these go unknown, they won’t be accomplished. Allow the plan to stay top of mind. When it’s top of mind every day, people will know what the strategic imperatives are and are more likely to attain them.
  • Tell stories. Bring the words of your company’s strategic plan to life by making it visual. If you’ve never seen the visual of what E=mc2 means, then you still don’t understand Einstein’s theory of relativity. However, those who see it in a visual format understand it. A strategic plan can be complex and just as hard to understand, so some companies create an infographic that depicts the plan, printing it on a banner and hanging it in a main gathering area as a visual reminder of the plan.
  • Go multimedia. While your dynamic strategic plan could be a document, it could also be a video that people watch or an interactive game they play. Some people prefer to watch a video, while others prefer to play an interactive game. The people who prefer to watch the video wonder why anyone would play a game, and those who prefer to play a game wonder why anyone would sit through a video. Since we all learn in different ways, it only makes sense to put the strategic plan in various formats.
  • Get social. Social media is an ideal way to make a strategic plan dynamic. The key word to remember is “social.” It’s about creating engagement and involvement. For example, as employees execute the plan, you can create Instagram stories using pictures of success, accomplishments, and roadblocks in an effort to gain feedback and ideas. Additionally, you can be using internal online collaborative tools to work with the different groups executing the plan so help can be provided if need be. A dynamic strategic plan breaks down barriers and gets everyone headed in the same direction.

Gain Engagement

Today, truly successful and innovative companies have a dynamic strategic plan in motion. They have a document that can be added to and refined with graphics, video, and interactive media. They have something that’s moving.

Leaders need to engage people with their plans rather than inform them of their plans.

With the rapid pace of change, the traditional static planning system is a dinosaur. Now is the time to redefine what a strategic plan is supposed to be—dynamic.

A Strategic Imperative for Anticipatory Leaders Is Cognitive Performance

AI and cognitive computing have grabbed headlines. Yet, anticipatory leaders know that the elevation of cognitive performance among teams is key to maximize results. Leaders need to help their teams of professionals improve how they envision opportunities, manage downside risks and achieve greater results. Cognitive computing has to do more than deliver data-driven insights to their minds. It must help teams shape outcomes, act on implications and professionalize role-based, cerebral processes in the form of software processes. That’s where cognitive performance is front and center.

Cognitive performance involves how well professionals perform their cognitive work. Specifically, how they:

  • Establish vision
  • Identify problems
  • Ask questions of uncertainty
  • Arrive at critical thoughts
  • Analyze situations
  • Synthesize information
  • Reason
  • Judge
  • Solve problems
  • Communicate
  • Collaborate
  • Define follow-on actions

They perform these cerebral activities with their thoughts and their communications. These mini processes in their minds are nondeterministic and lead to decisions within organizations. As machine learning and deep learning move into organizations, professionals who want to increase their cognitive performance must step up their game at the same time. They must center their attention on addressing uncertainties and advance their abilities to identify and create greater certainty. In doing so, they must raise their levels of quality in decision-making processes and stakeholder communication processes that take place in their minds. Their stakeholders, customers, suppliers, employees and their industries depend on it. The status quo of gut-based decision making and misunderstandings among viewpoints leads to operational inefficiencies and monetary waste in downstream activities.

Change is accelerating in business, which creates more uncertainties that find their way into enterprises across all functional responsibilities — in strategies, integration, operations, supply chains, human resources, research, engineering, finance, process management, product management and consulting, to name a few. Today, cognitive performance is based on role-based experience, learning, frequency, recency and luck — all of which vary from role to role and person to person.

The cognitive activities in the minds of professionals are ripe for optimization. Optimization is possible by learning anticipatory skills and applying cognitive performance technologies.

The human mind is limited when it is engaged to:

  • Structure decision data
  • Process situational information
  • Store organized knowledge
  • Recall situations with specificity
  • Understand alternative viewpoints
  • Engineer outcomes with greater clarity

Although these are human limitations, the mind is extendable through the use of computing, which does a very good job of augmenting the mind for these activities. In today’s era of cognitive computing, the human mind can benefit from a digital extension to achieve the cognitive capabilities it cannot — and does not — realize on its own.

At work, professionals who think for a living formulate how to execute their work in their minds. They’ve built their cognitive expertise over time through on-the-job experiences and homegrown cerebral processes.

Business operations are both transactional and cognitive

Before transactional software systems codified the operating processes of transactional work into the business infrastructure – i.e., ERP, SCM and CRM processes – organizations created homegrown processes and systems to manage their transactional operations. ERP, SCM and CRM systems optimized task-oriented processes before, during and after a customer transaction within organizations, in supply chains and in demand chains. As a result, the transactional side of the operating model has become relatively frictionless.

Today’s friction exists within the minds of professionals on the cognitive side of the operating model. A key to future success is to eliminate this friction. That’s where anticipatory skills, combined with cognitive performance software, comes into play.

What Cybersecurity Professionals Forget to Tell You

As a cybersecurity consultant and advisor, I often forget that my clients and those of you who are out there running your businesses don’t think about cybersecurity the way I do and that’s fair I don’t think about your industry the way you probably do. We all have our “thing” that we do really well and we forget that others don’t see our “thing” the same way.

Often cybersecurity professionals use FUD….Fear, Uncertainty, and Doubt to explain why cybersecurity is important and tactics such as listing lots of statistics on all the breaches, after which they will conclude, “It’s not ifyou’re breached, but when”, and make you wonder whether you’ve done enough.

What we have forgotten to tell you is that cybersecurity is actually a strategy you can use as a competitive advantage within your industry. It is part of running a successful and influential business. By implementing cybersecurity in a strategic way, you can reduce risks that can cost you more later, become more competitive, and improve your bottom line.

Brand loyalty is not what it used to be (unless your Apple or Android where there’s a fight to watch between loyalists). Consumers want to do business with those who want what is best for them and they will leave very quickly if they feel you don’t care about them. They want you to protect them and be willing and able to protect their information. In the case of many new products consumers need you to protect their physical well-being and in some cases their lives. Whether your product can track their location, their information, their privacy, or physically harm them if not developed correctly, your customers need your help. The more you can show you are doing the right things the more loyal your customers will be.

Maybe you don’t sell to consumers and are not concerned about brand loyalty from that perspective. If instead you sell a service to other businesses or to the government, cybersecurity may be the competitive advantage you are looking for. Many industries and any government contract will require their business partners, vendors, and service providers have a cybersecurity program to protect connections and data. If a potential business customer comes to you with a contract that would be great for your bottom line and says “we can do business with you if you can provide information and attestation regarding these 200 security questions”, I guarantee it will be much more fun if you can easily say yes and get that business. I constantly recommend to my clients when they are on the search for new business partners and vendors to have a due diligence process and only contract with those who can show they have implemented compliance and/or security programs. It is much easier to put the program in place before the contract shows up.

Other benefits include teaching your employees good security practices at work, which not only protects your organization, but also helps them stay safe at home too. When you care about your employees and teach them how to protect themselves you can add a level of employee loyalty. Not to mention it’s also being a great corporate citizen for your community.

If customer loyalty, new contracts, and being a great corporate citizen doesn’t resonate with you, then maybe improved stakeholder confidence is what you’re looking for. I’m not a stock market wiz, but last time I checked stock price valuation has a lot to do with confidence and when your customers and employees are confident in your organization and product, your stock price should reflect this.

That was the short discussion I wanted to have when I realized that we have forgotten to share all the good reasons to implement cybersecurity.
