Should schools also speak separately to white students, parents, and staff?

I have been really impressed by the steps taken by schools to speak to the racial tensions engulfing America right now. I have had the honor in my work to also lead some of these discussions as well and will be leading more. As a parent of K-12 children, I have also watched my own school’s response to the crisis in America today. Moreover, I have spent a great deal of time reviewing the responses of schools at the university level. While I have appreciated the fact that so many of these institutions have initiated or renewed a commitment to ensuring that black lives matter, I have found myself asking one question over and over again: what direct message is going out to white students, students, and staff?

Across the country, many social media posts have popped up with some form of @blackat… handle. These are accounts where black students, as well as alumni, have posted their negative experiences being black at their schools. These stories started to really trend in 2016 after incidents of racism at schools like American University, where I teach. I was inspired by this movement to finally write about my own “black at” experience from 7th-12th grade at Boston Latin School. I believe the @blackat… postings are also a large part of the reason why schools have been feeling more pressure to respond to their black students in ways they have not before. I wonder if, in some unintentional way, that this is leading to black students being singled out in ways that might do more harm than good despite the best intentions of schools. Let’s look at an example.

One high school I was watching sent out an email that they were having a zoom call for black students, another call for multiracial students, and a third one for all students. I have spoken at enough schools to know that this can backfire. While many black students can be vocal and will speak up on issues, this type of action can lead to black students feeling they have to be the representative for all black people, which is an added burden, particularly in schools where they are not in the majority. Furthermore, not meeting with the white students separately can make it seem like they’re being brought in as allies and not as partners. I have written about how this concept of “allyship” can create more problems than it solves. Another reason this is problematic is because many of the challenges black students face come at the hands of white students in addition to other issues, such as curriculum and staffing. Did I expect the students who wore white hoods in protest of my running for class president to really care for a call to all students about racial unity? Those students needed separate interventions, which never came and made me feel more marginalized. Schools, therefore, need to create environments where white students can be organized and spoken to directly about the antiracist work they must be doing amongst themselves. Robin DiAngelo speaks in White Fragility to the work white people must do to challenge racism. The book is primarily for adults but much of the work can be instructive for students as well. This takes us also to white parents and staff. I have appreciated the calls I have been on and led with parents of all backgrounds, and oftentimes the white parents and staff outnumber the black parents and staff. This makes sense given the makeup of these schools but if the black parents and staff are going to be separated or addressed in separate conversations, which happens, wouldn’t the fight for equity and equality necessitates that white, Asian, Hispanic, and Native American parents and staff be spoken to separately as well? Are schools equipped to even have that conversation? Are they ready to discuss, for example, how many private schools always use a black child as the face for the financial aid campaigns although the school may have more white students in the school on some form of financial aid? Are they ready to discuss the social networks that often form among white parents and staff that often exclude black people unless some form of representation is needed? My wife and I have had to often think twice before sending our kids to some birthday parties because we had to be sure that our kids were really invited because of friendship and not out of a desire to have diversity at a party. Examples like these are endless.

At the end of the day, I could write an entire dissertation on the ways in which our schools are failing its black students. Many like Dr. Gloria Ladson-Billings and Glenn Singleton have already done that work and more are doing it now. What is most important now is that schools realize that black students are suffering for real reasons that go beyond the lack of representation of their full history in the curriculum. Much of what we suffer as black students, parents, and staff in these schools comes at the hands of our interactions, or lack thereof, with white students, parents, and staff. If schools are going to be really serious about addressing issues related to the black lives matter movement, they must be equally dedicated to challenging white students, parents, and staff in an authentic way that leads them to understanding their role in this movement. It is obvious that all white people are not to blame and I commend the white student, parents, and staff who are out there doing the work every single day to condemn ignorance and create true equity and equality. It is high time, however, that schools directly challenge their white students, parents, and staff in ways that go beyond a book club and curriculum review. Those are good points of departure but the journey is long and must go deeper beyond this moment.

Turning “Failure” Into a Learning Lesson

A few years ago, I had to deal with an opportunity that went awry in my business. It was disappointing, frustrating and complicated, to say the least. As I was going through it, I questioned my own ability to make clear decisions. I wondered how I missed some of the signs that perhaps others had seen. I spent too much time replaying every little detail. And I kept asking myself the question: Was I a failure?

Here’s the thing, I was working on a project that I so was extremely passionate and excited about that I allowed myself to be blinded by the questionable factors that were happening at the same time. I brushed it off, continued to do the work and, mind you, be successful in the process. I continued to forge on until I had to face the reality that the project was not going to find completion.

As a life coach, my job is to make sure my clients are reaching their goals in a positive and growth-filled way. I want to make sure any project I work on is going to be impactful to my audience. My message is clear — you can have the life of your dreams if you do the work and find optimism in your journey. Once I realized that for my now defunct project, I no longer felt like I had failed. I needed to find the learning lesson in my experience. I teach this to my clients every day; it was time I listened to my own advice.

Overcoming a “failure” (not a word I particularly like), isn’t easy. Here are a few steps to help you along in your process:

1. Acknowledge your “failure.” Allow yourself to say yes; give yourself the grace to recognize that your situation happened to you. This could be a difficult pill to swallow. You’re going to get questions from outsiders asking about details of your experience. It’s your choice about how much information to share. Always be honest with your responses, and be careful with oversharing.

2. Accept it. Moving through a failed situation is like moving through the grief process. There are a few stages: shock, anger, guilt and reflection followed by the upturn of rebuilding through it. You have to be able to step back and be okay with your experience in the end. Give yourself a few minutes a day to work through it, start with the bad thoughts, continue through the learning pieces and end with positive affirmations. I use this exercise with my clients and it helps tremendously.

3. Look for the positive lesson. What did you learn from your experience? What would you change or do differently? In my case, I had the opportunity to meet and network with some amazing new people with whom I will continue to cultivate relationships. I learned to be better at vetting business partners. I learned that regardless of this particular outcome, my passion for collaborating and creating will continue.

Often we see failure as a bad thing. But if we turn it around and find the learning experience in it, the situation can become a little easier to bear. I try to learn from all of my experiences, good or bad. That allows me to continue to grow and educate myself both personally and professionally.

Don’t beat yourself up too much. None of us are perfect, we all make mistakes. The most important thing is that we learn from them all.

How Gamification Can Alter Our Behavior

During this unique period of technology-driven transformation, the education sector has so far been slow to embrace the power of digital tools that can be used to accelerate learning. Spending time, energy and money protecting and defending conventional teaching methods only postpones the inevitable and keeps the transformative power of digital disruption, when used wisely, from taking training and education to a new level of success.  

The problem is that whether it’s a child in a classroom or an adult in a corporate training environment, the young and old have one thing in common. Our attention span is now officially lower than a goldfish now that external stimulation from digital, social and mobile access has reshaped our world.

Recent studies have shown that the average smartphone user checks their phone over 100 times a day. Checking any one of our four to five screens for emails, messages and notifications every few minutes is finally starting to take its toll on our ability to focus on a task at hand. This is forcing a dramatic rethink of how we can help people of all ages learn, comprehend and retain the knowledge they need to take their lives and careers to the next level. In a world littered with distractions, it seems that providing a dynamic, immersive, engaging and social experience is the key to accelerating learning.

One powerful way to accelerate learning for both business and education is to add gaming elements (gamification) to teaching and learning. Why gaming? When you play a game, you are not alone; there is a social element combined with a competitive element that forces you to both engage and concentrate, and that is a powerful combination if you want a student to learn something. It is also a way to make education and training fun as well as creating a personalized experience.

In the past I have written many articles about implementing gamification elements into learning, especially for younger students who grew up playing video games. In this article, I want to take a look at how gaming can be applied in a simple way to both change behavior and achieve goals—in this case, the success organizations are getting from the use of a simple wearable, the Fitbit activity tracker.

On its own, wearing a wristband that counts your daily steps is relatively simplistic, and some would even say uninspiring. But, when it comes to technology, it’s not the tool, it’s how we use it. In this case, by setting up internal contests within organizations that are not only competitive but also have prizes, in some cases as simple as virtual badges for walking a certain amount of miles a week, seems to create positive and healthy behavior changes. One large organization is currently having a competition for its employees to climb Mt. Everest in the steps they take and track their progress with their company-provided Fitbit. There is a virtual map that shows where each employee is along the journey. A major health benefit is that employees are losing weight, lowering their cholesterol levels, and some are getting off their medications to lower their blood sugar levels.  

I have also run across a few organizations that have taken this a step further by allowing employees to add friends to a leaderboard, and once again it’s all about snatching glory by rising to the top on a cold dark Wednesday evening that is helping both Fitbit and its users lose weight and achieve their performance targets.

Most of us are naturally competitive and can’t resist comparing ourselves to others. When a company hosts a walking competition and measures their employees’ performance and progress with a wearable activity tracker, it’s usually the “who will finish at the top of the leaderboard” aspect that typically captures the imagination of everyone involved.

The success of Fitbit alone is a testament to how this simple form of gamification has become very big business. Being assigned goals and then being rewarded for achieving them with a virtual badge or small prize illustrates how even this simplified principle can produce fantastic results in changing behavior. There is even an argument based on some early research that indicates momentary gratification from screen-based media can increase our visual-spatial intelligence.

Over the years we have been told that television and even calculators would make us stupid, so we shouldn’t be too surprised to see many pointing the finger of blame at technology again. It’s true that for many low-level jobs, employees no longer need to know how to add or subtract, much less multiply and divide, not to mention reading a map. Our smartphone can deliver answers almost before we even think about the question. In reality, technology is not stopping us from thinking, but it is changing the way in which we look for, process and retain information.

We might not want to admit it, but thriving on instant gratification and frequent rewards has almost become a way of life. As we drift from screen to screen on up to five devices, we shouldn’t be too surprised to learn how we increasingly need to visualize content to digest fully or comprehend subject matter.

I often hear people even likening their work experiences to that of a video game. Many find parallels with gaming characters by learning and mastering skills so they can “level up” in life just as they would in a video game. If these unconventional methods can engage audiences but also teach persistence and resilience, is that such a bad thing?

In this fast-paced digital world, classrooms often run the risk of feeling uninspired, dull and dare I say boring to students of any age. Engaging with users to provide a fun, personalized learning experience that is also interactive, game-like and competitive is the secret recipe to capturing our attention.

Gamification is often misunderstood or seen as either too complex to implement or just another gimmick. But these examples of using a simple form of gamification to accomplish a goal illustrates that it is possible to start small and learn to walk before you run. The next time you’re in a meeting, take a quick look around the room and notice how many already have wearable tech attached to their wrists as they discuss achieving fitness goals and even winning company competitions.

It is estimated that 13 million wearable activity tracking devices will be integrated into employee wellness programs by the end of 2018, and most will involve a competition to get increased engagement.
